تاثیرسرمایه روانشناختی بر عملکرد پرستاران با توجه به نقش میانجی‌گر فرسودگی و رضایت شغلی

مقدمه: پرستاران بخش جدایی‌ناپذیر از فرآیند بهداشت و درمان کشور هستند و عملکرد آنان نیز از اهمیت بسیار بالایی برخوردار است. هدف از اجرای تحقیق حاضر، بررسی تأثیر سرمایه روانشناختی از طریق رضایت و فرسودگی شغلی، بر روی عملکرد پرستاران است.
روش ها: تحقیق حاضر، کاربردی و از نوع تحلیلی- مقطعی است. جامعه آماری این تحقیق شامل پرستاران بیمارستان‌های شهر رشت در سال 1398 به تعداد 3523 نفر است. نمونه­ ها براساس فرمول کوکران 318 نفر تعیین و به روش نمونه‌گیری تصادفی ساده، انتخاب شدند. ابزار گردآوری اطلاعات، پرسشنامه­ های استاندارد فرسودگی شغلی، عملکرد شغلی و رضایت شغلی بود. داده‌ها جمع ­آوری شده با استفاده از مدل­ سازی معادلات ساختاری و از طریق نرم‌افزارهای آماری SPSS و SMARTPLS3 تجزیه ‌و تحلیل شدند.
یافته‌ها: نتایج نشان داد که سرمایه روانشناختی بر روی رضایت شغلی و فرسودگی شغلی و همچنین عملکرد پرستاران به میزان 0/297، 0/387- و 0/259 تأثیر دارد. همچنین تأثیر رضایت شغلی و فرسودگی شغلی بر عملکرد پرستاران نیز برابر با 0/213، 0/173- بود. در نهایت، براساس نتایج آزمون سوبل، نقش میانجی‌گر رضایت و فرسودگی شغلی در تأثیر سرمایه روانشناختی بر عملکرد پرستاران نیز برابر با 0/196 و 0/205- تعیین گردید.
نتیجه‌گیری: براساس یافته‌های این مطالعه، می‌توان دریافت سرمایه روانشناختی، از طریق افزایش رضایت شغلی و کاهش فرسودگی شغلی، منجر به بهبود عملکرد پرستاران می‌گردد. بنابراین مدیران بیمارستان‌های شهر رشت لازم است بیش از پیش بر روی روابط متغیرها تمرکز نمایند تا بتوانند سطح عملکرد پرستاران را حفظ و بهبود دهند.
