The Effect of psychological Capital on Nurses' performance with Regard to the Mediating Role of Burnout and Job Satisfaction

Introduction: Nurses are an integral part of the country's healthcare process and their performance is very important. The purpose of this study was to investigate the effect of psychological capital through  mediating role of job satisfaction and job burnout on nurses' performance.
Methods: This is  an applied and analytical- cross sectional  study . The statistical population includes 3523 nurses of Rasht hospitals in 1398. The sample size was determined based on Cochran's formula and after preparing a list of nurses, based on the table of random numbers and simple random sampling method, 318 people were examined. Data collection tools were standard questionnaires of burnout, job performance and job satisfaction. Data were analyzed using structural equation modeling through SPSS and SMARTPLS3.
Results: The results showed that psychological capital has an effect on job satisfaction and burnout as well as nurses' performance by 0.297, -0.387, and 0.259. Also, the effect of job satisfaction and burnout on nurses' performance was equal to 0.213, -0.173. Finally, based on the results of the Sobel test, the mediating role of job satisfaction and burnout in the effect of psychological capital on nurses' performance was determined to be 0.196 and -0.205.
Conclusion: based on findings, receiving psychological capital can improve nurses' performance by increasing job satisfaction and reducing burnout. Therefore, the managers of hospitals in Rasht need to focus more on the relationships of variables in order to maintain and improve the level of nurses' performance.
