ارزشیابی فرایند مدیریت استعداد اعضای هیأت علمی دانشگاه علوم پزشکی لرستان:پژوهشی ترکیبی

مقدمه: دانشگاه­ های علوم پزشکی، سکان­دار عرصه آموزش و ارتقاء سلامت جامعه می­ باشند که برای تحقق آن، نیازمند اعضای هیأت علمی مستعد هستند. لذا این مطالعه با هدف ارزشیابی فرآیند مدیریت استعداد اعضای هیأت علمی انجام شد.
روش ها: این مطالعه ترکیبی و از نظر نوع، هم­زمان است. در بخش کمی، با روش توصیفی- پیمایشی از طریق فرمول کوکران و با روش نمونه­ گیری تصادفی- طبقه‌ای 124 نفر از اعضای هیئت علمی به عنوان نمونه در سال 97-1396 انتخاب شدند. برای گردآوری داده ­ها از پرسشنامه مدیریت استعداد آنبوماثی و چیترا استفاده گردید. روایی و پایایی آن از طریق روش تحلیل عاملی تأییدی و آلفای کرونباخ مورد تأیید قرار گرفت. داده‌ها از طریق آزمون t تک نمونه ­ای، تحلیل واریانس ترکیبی با استفاده از نرم افزارهای آماری SPSS و AMOS تجزیه و تحلیل شدند. در بخش کیفی، تجارب اعضای هیأت علمی با روش پدیدارشناسانه، نمونه ­گیـری آشیانه ­ای هدفمند و معیار اشباع نظری بررسی و ابزار گـردآوری، مصاحبه نیمه ساختارمند بود که از طـریـق روش ­های اعتبار­پذیری و اعتماد­پذیری با تکنیک همسوسازی داده ­ها تأیید و برای تحلیل داده ­ها از روش تحلیل مضمون (کدگذاری باز، مضامین پایه، سازمان­دهنده و فراگیر) استفاده گردید.
یافته ها: در بخش کمی میزان رضایت اعضای هیأت علمی از ابعاد دانش سازمانی (0/44± 2/91)، محیط کار (0/39±2/59) و روش‌های مدیریت منابع انسانی (0/47± 2/97) پایین ­تر از حد میانگین ارزیابی شد. در یافته ­های بخش کیفی، مضمون پایه در 3 طبقه مضامین سازمان­دهنده (دانش سازمانی، محیط کار و روش ­های مدیریت منابع انسانی) حول محور مضمون فراگیر کیفیت فرآیند مدیریت استعداد قرار گرفت و بر این اساس، اعتبار­دهی به نتایج کمی با استفاده از نتایج کیفی انجام پذیرفت. همچنین نتایج نشان داد که تجربه اعضای هیأت علمی، تأیید­کننده همه زیر فرآیندهای بخش کمی نمی­ باشند.
نتیجه گیری:با رسیدگی به وضعیت ابعاد دانش سازمانی، محیط کاری و روش­های مدیریت منابع انسانی، کیفیت فرآیند مدیریت استعداد اعضای هیأت علمی دانشگاه علوم پزشکی لرستان بهبود می­ یابد.
